360° Feedback

“Performance-based 360-degree feedback is a tool that can identify how a person interacts with others. It can identify the effectiveness of a person’s behavior vis-à-vis others. It can identify the consequences of a person’s behavior on others. It can identify a person’s strengths and weaknesses. It can identify hidden strengths. It can identify blind spots that could derail a career.”

- Lawrence John Cipolla

360° reviews can be executed through a variety of means and from a variety of motivations. My background includes extensive work as a counselor as well as training in qualitative research methods. While I have utilized qualitative and quantitive means for the review process, my strength and preference resides in qualitative methods. I believe qualitative methods have the potential to extract the lived experience of what it is like to live with, to lead, or to be led by an individual. I also believe that feedback is a gift and a necessity for professional development. However, our work is so deeply personal, that feedback can feel invasive and difficult to digest. As human beings, I find we are more receptive to words and stories than to piercing numbers on a scale.

In terms of motivations, I am drawn to the review process when it is part of a desire for growth. These reviews are effective for individuals who recognize the nature of blindspots and genuinely desire to see themselves more clearly. These reviews are not effective as replacements for hard conversations or an escape from the process of growth. San Francisco based coach Ed Batista has described this well here.

The 360° Review Process

  1. You identify people who have a vantage point on your behavior and performance. This group of reviewers typically includes 8-15 individuals.

  2. Together we identify focal points for growth and feedback that will help to guide your review. These focal points will be utilized to create several open-ended questions for your review group.

  3. Your review group will engage in one-on-one conversations with me which will be recorded. These conversations will be guided by our open-ended questions. At the same time, the strength of a qualitative interview is to follow what is emerging in order to construct a rich and deep picture of the experience in question.

  4. Information from the recorded interviews, our work in coaching (if applicable), and my impressions as a qualitative investigator will be utilized to construct a detailed, narrative style report.

  5. Once the final report is compiled, the next steps will be determined by the intentions of the review and your preferences as a coaching client. These options include:

    1. Providing the report to you alone.

    2. Reviewing the report with you and your coach.

    3. Allowing the feedback group to review the report prior to your personal review.
